Improving Productivity and Morale Simultaneously in Complex Organizations

George B. Weathersby

Chairman & CEO, Genesys Solutions, LLC

A few weeks ago I was asked to address a conference on the improvement of execution in large, complex organizations. Most of the comments and questions I received came from individuals who are responsible for large-scale organizational change in medium or large corporations. While there are many articles and consultants addressing "change management", there is far less helpful information available on how to actually achieve increased effectiveness and productivity and the resulting attractiveness to employees of companies that are actively pursuing a process of change.

A typical outcome for organizations in the midst of change is that both productivity and morale suffer during the transition from the former design of the organization to the new design. McKinsey has shown that during the first year of reorganization corporations typically see their financial results fall by as much as 50%. Even a year or two after reorganization, a corporation's financial results rarely exceed the results of comparable organizations that did not undergo a reorganization.

Indeed, it is challenging to achieve the intent and desired benefits of organizational change while maintaining and improving employee morale. Organizations in the midst of change can benefit from tangible results which reflect the status of the objectives of the change process. Working closely with our clients who have championed change, Genesys has been able to demonstrate actual, empirical measures both of improved organizational performance and of employee attractiveness which have been the direct results of Genesys-supported organizational interventions.

Without doubt, improved execution increases productivity. The challenge of sustainable improvement in an organization's ability to execute is to improve employee attraction while simultaneously improving employee productivity. A case study provides evidence that employee morale and increased employee productivity during a sustained period of change can be achieved.
